The crisis of human resources is changing the mindset of Albanian leaders in treating employees no longer as part of the process, but as individuals, making the latter not only evaluated for productivity but also for human performance.

Managers, both young and old, are becoming more flexible and attentive in training their staff. Roden Pajaj, the regional director of human resources at "Deloitte", advises businesses to stop treating workers as part of the gears of the production line, where work is dehumanized, but as individuals who can bring much more than the role that they is located.

Pajaj says there are many factors influencing the workforce crisis.

"It is the political side that I don't want to mention too much, such as the emigration of society, which is turning into a wound for the country. This can be due to different policies, social factors, hope, etc.

But a very important point that has also been noticed from our work with many businesses has to do with the perspective that qualified human capital can find in an employer in Albania. If we don't take a different approach to dealing with employees, they leave. Human capital should be seen as one of the most important assets not only in Albania but everywhere.

If we take America as an example, 90% of their assets come from labor and human capital, such as ideas, technological solutions, brand attributes, processes designed from scratch as well as people themselves.

If the new managers do not have an approach of treating the employees not simply as a unit as they have been taught throughout the time of industrialization. This is a transactional, hands-on approach to dealing with the employee. This type of manager treats the worker as part of the cogs of the production line, where the work is dehumanized. The individual in this form is not treated as an individual but as part of a process".

In various organizations, it often happens that employees are forced to stay in a certain role and are not given the opportunity to develop more. This can cause resentment in them. The reason for this may be the hierarchical structure, the lack of opportunities for development, or the lack of assessment of skills. Pajaj says that companies now have to change the way they approach and treat human capital, as they are all in this crisis together.

"A major reason why qualified people leave is because companies don't offer what they have as a prospect beyond their job role and position.

Kjo e fundit drejton zhvillimin e rezultateve në mënyrë që të përfitojë jo vetëm biznesi, por edhe punonjësit, si rritje të mirëqenies, paga më të larta, trajnime për aftësi etj”.

Drejtuesit e sotshëm janë të ndryshëm nga ata të disa dekadave më parë. “Atributet e reja të lidershipit kanë të bëjnë me mënyrën se si duhet trajtuar kapitali njerëzor dhe kush duhet të jetë qëllimi i kompanisë, sepse në këtë krizë ata janë të gjithë bashkë, liderë të rinj dhe të vjetër.” – thotë Pajaj.

Aftësia për të dalluar dhe për të punësuar punonjës të një nivel të lartë është një avantazh shumë i madh edhe për vetë kompaninë. Por pjesa më e madhe e kompanive dështojnë në kualifikimin e mëtejshëm të punonjësve të tyre.

“Sot më shumë se kurrë nevojiten kualifikime të reja, pasi vendet e punës po ndryshojnë dhe po shfaqet nevoja për aftësi të reja. Për shkak të ndikimeve të shumta të teknologjisë, nevoja për aftësi të reja është rritur edhe më shumë dhe sistemi arsimor nuk mund ta përballojë këtë nivel ndryshimi.

Shumë kompani sot po shkojnë drejt organizatave të bazuara në aftësi. Në të kaluarën, njerëzit punësoheshin në bazë të përgjegjësive dhe kualifikimeve të përsëritura sipas diplomave. Koncepti i bazuar në aftësi nuk ka të bëjë më me kredencialet, por me aftësinë, sa i gatshëm dhe i prirur është dikush për të mësuar diçka të re”.

Pajajt i ka mbetur gjithmonë në mendje shprehja e një prej shpërndarësve më të mëdhenj të pijeve në Meksikë: “Mos prisni që kompania t’ju ofrojë punësim të përjetshëm, por ajo që unë mund t’ju ofroj është punësim i mëtejshëm.”

Pra biznesi i jep aftësitë për t’u punësuar më tej kudo që të kërkojnë. Ky është një mentalitet që drejtuesit duhet të kenë nëse janë të rinj apo të vjetër apo me stile të ndryshme lidershipi.” Edhe të rinjtë po i drejtohen gjithnjë e më shumë certifikatave profesionale sesa zhvillimit të mëtejshëm akademik.

“Një studim i bërë nga Deloitte në vitin 2020, tregon se të rinjtë janë gjithnjë e më të prirur të mësojnë aftësi të reja përmes kurseve profesionale sesa të vazhdojnë zhvillimin akademik. Ata aspirojnë të marrin certifikata personale për të qenë sa më të përshtatshëm për tregun e punës.”

They include not only base salary, but also bonuses, various benefits such as health insurance, pension contributions, flexible working hours, professional development opportunities, and many other types of rewards.

Roden Pajaj says that Albania, unlike the countries of the region, is a little behind in terms of remuneration packages due to the legislation that taxes them as additional income.

"We are seeing a positive movement in remuneration packages. There are many companies that are trying to include in their budget socialization activities for the staff as well as many other benefits.

We have to share what benefits we're talking about, because the staff trips, the events that take place are more about bringing people together and motivating them a little bit. There are also those monthly benefits such as cash payments that must be made every month, that if the company did not give to the employee, he would take them out of his pocket.

In Albania we suffer a little in this aspect, because it is not a culture yet. If we compare it with other countries in the region, there are defined by law and are amounts up to a certain limit that are not taxed. So they are a deductible expense for the company. In our country, with the newly implemented income tax amendment law, we have that every benefit received by the employee is taxed as additional income and makes the package of rewards more complicated," he says.

Therefore, a good organizational culture and a supportive workplace can be the solution to the crisis that has hit the country, as they create a positive cycle that attracts and retains skilled employees, ensuring that the business continues to grow and develop in a market variable and competitive, recommends Pajaj./ Monitor
